Be Bold !!

I don’t know if you’ve attended HR conferences or SHRM chapter meetings. I have a feeling that many HR pros want to do this, but they may have not gone to them . . . yet. There may be great reasons that you haven’t taken this step yet, but I want to challenge this (and some other things.)

When you attend conferences, you see HR pros attracted to sessions where they can receive encouragement and/or motivation. This is great and also telling. Everyone likes a shot in the arm to get energized. I think these sessions are so full because people are just flat worn out. I don’t want to support a “woe is me” stance for Human Resources practitioners. I don’t think it’s needed. There’s too much of the deconstruction of HR out there. I want to see that turned completely around, and never take that approach again . . . ever.

This past week I read something that describes most of HR. It said, “The majority of people wish for safety. You should be bold instead !!”

I completely agree with this sentiment. When I scan the HR landscape, the tone of the profession is to play to the middle and keep as much stasis as possible. Keep everything, and everyone, calm. We’ve done our best to remove the excitement, passion and fun in the workplace. Isn’t it ironic then that when we go to HR events, we seek the presentations that will fill us with the same items that we’ve tried to squelch?

The only thing holding people back from being bold in who they are and what they do, is the voice of doubt that runs like an endless tape in our heads. The desire to take bold steps is inherent in all of us, but the fear that we sense becomes irrational and leads us to maintain the status quo.

Be BoldAren’t you tired of this? Why would you keep practicing HR if it continues to be frustrating and mundane? Time to be bold !!

The key thing to note in making a 180 degree move like this is to be connected to others who have gone before you. There may not be an overwhelming number of these folks but they exist. I’d encourage you to start being bold by getting out and finding HR events to attend. It will be difficult to make this sort of transformation just through your own efforts at your workplace. It will seem so out of the norm to those you work with that you could become quickly discouraged.

When you gather with other HR pros, you can connect and network with those who can encourage you. You’ll find that those who are bold themselves are never alone. They surround themselves with others who also are willing to not except the ordinary as the norm. I’ve also seen that they welcome the chance to help others and make themselves available. They relish the chance to see more HR folks practice boldly !!

So, when the voices of “I can’t spend time away . . . ” or “My company won’t support . . .” or “I can’t afford . . .” start playing in your head – you have to ignore them and look for ways to get to HR gatherings. If something is too far away, then find something local or virtual. If something is too costly or out of your budget, read HR blogs and get active in social media forums. If your company won’t support you, then don’t settle. You need to push back and show them that they will benefit from you receiving professional development and having more HR resources.

I know this is risky and I know that it will be challenging. I also know that it’s a much better way to live and practice HR !! There is no need to keep playing it safe. Join me and be bold !!

Checkers or Chess ??

I know this may sound presumptuous, but I have one of the best HR jobs ever !! It has definitely been the best of my career. One of the highlights is that I meet weekly with my boss who is part of the C-Suite. Now, don’t start to shudder thinking this is going to be another one of those “seat at the . . . ” posts.

Chess and CheckersOur weekly meetings are great because we talk about HR, the organization as a whole, our families and many other items. He always has some nugget for me to chew on, and I appreciate that he does his best to develop me. Recently he asked me if I practiced HR playing checkers or chess. I wasn’t sure where he was going with this so I took the bait. I chose not to answer directly and returned with the question – “Which one should I be doing?”

He explained which game made more sense for my role personally and for the organization. Can you guess which one? It’s Chess.

Many HR practitioners get caught up playing Checkers though. They move in straight lines and either forward or backward. They are more concerned with “getting things done” so they can reach the other side of the board and get rewarded. This is much more of a short-term task oriented approach. It may have bursts of success and things are coming off lists, but the pace never ends. It’s really a narrow way to practice what we do and can be very frustrating. If things occur that aren’t in a task format, you may halt and not move at all.

HR played like Chess is much different. This takes into account multiple players who have various skills. It also knows that the return move by the other team will not be predictable. There is strategy and various ways to conduct counter moves throughout the game. You can position yourself well and look ahead at what may happen. True, you may suffer losses and setbacks, but it doesn’t mean that you’ll be defeated. You can still get tasks done, but those can happen by every member of your team using their strengths !!

The other primary reason to approach HR as a Chess game is that you’re going to be playing with other departments who may have to play Checkers. How can you bring a long-term, strategic approach to those who are task oriented? I think the key is that you have be agile and adaptable in order to be strategic. I’m not talking about designing or developing some massive written publication. This is more hands-on and requires you to make the moves on the board – where they’re happening anyway !!

Which game do you play currently? Trust me when I say that you need to evaluate and determine which one it is. It’s difficult to try to keep either one of them as a hybrid because you will tend to drift toward what is more comfortable versus what is more challenging.

Chess takes time, thought and risks. We continue to think that if we pursue these characteristics in our job we aren’t “really working.” That just isn’t true !! Taking time to do HR well while being thoughtful in your approach is essential. Also, risk taking has to occur in order for you to move forward.

Making the switch to Chess is needed and fulfilling. Let me leave you with this . . .

Don’t Be a Bobblehead !!

Everyone has their quirks. Most of the time we keep them to ourselves, but I’m cool with you knowing one of mine. I’m a collector. Not a hoarder, a collector. I have always collected things that interest me. When I was young, I was even trying to get a world record collecting bottle caps with my younger brother !! We ended up with over 20,000 bottle caps that we stored in an old console TV box, but I digress.

Bobbleheads2Since then I’ve curbed my collections (somewhat). Now I only have collections of marbles, fossils and rocks and . . . bobbleheads. Now I know there are bobbleheads for all sorts of things now like TV shows, movies and even cartoon characters. I am more of a “purist” and collect them from my favorite sports teams. They capture a point in time and players that were popular or legends from the organization’s history. Living in Cincinnati, I am a Cincinnati Reds fan. I try to get to several games a year and especially if it’s a bobblehead game. Here’s the collection so far.

I’m very cool with collecting bobbleheads, but not being one. Unfortunately, I feel that many HR pros act like bobbleheards in their organizations. Very often we find ourselves nodding acceptance from Senior Management because we don’t want to rock the boat. We may not agree with what is being said, but we don’t push back. We just do our best to make things happen. HR folks are great implementers when we should be great instigators !!

Acceptance for acceptance sake diminishes our role and what we could be doing in organizations. Ironically, great leaders in senior management don’t want people who just say “Yes” and bobble their head up and down. They expect people to give their input and have meaningful discussions as well as potential solutions. When HR continues the myth of receiving some special invitation from senior managers to engage and be strategic, we are fooling ourselves.

I want to encourage you to take on a new posture as an HR pro. There are many reasons that we need to quit saying “No” to people. Also, there is just as much harm in blindly saying “Yes.” So, the posture to take is where we perform best  . . . “It depends.”

I know that people hate this, but hear me out. The only reason people want that instant “Yes” or “No” answer is so that you agree with their take and position on what they’re presenting. Now, if you say “it depends” only to buy time and hope things get better, that’s poor as well. Using “it depends” allows you to look at all sides of a situation. The key is to follow that response with a decisive stance base on your expertise.

The stance we should all take is to be daily strategic in all that we do. It is a stronger position to lead from. Yes, lead from. HR has the obligation to lead in organizations and not settle for being a support function that nods its head. You see, the bobble heads I have are kept on a shelf and we have been on the shelf for way to long as a profession !!

This week get off the shelf and start anew in your role. Bobbleheads are cool to collect, but stop being one professionally !!

Practice the 3 R’s !!

It intrigues me that when the majority of HR conversations occur, they are around broad areas.  They range from regulations to compliance, HR technology to HR analytics, performance management to being strategic.  Interestingly enough there is something missing in the midst of the noise.

What’s missing ??  Employees.

When I see the myriad of pros and cons about certification options, the argument is between the terms of  “knowledge” or “competency.”  Again, concepts and not people.  The majority of our HR education and training is to become proficient with systems and processes.  But, what takes up the majority of our time and efforts? Employees.

I’m not saying this as if employees are a negative.  Far from it.  Employees are THE reason why I practice HR at all !!

So, if our interaction with employees make up the majority of HR, why are they “missing”?  I think it’s because the other areas of HR can be defined and wrapped in structure.  We can create systems that have a beginning, middle and end.  There is more of a linear approach to these areas of HR, and we appreciate the step-by-step aspects of things that can be accomplished time after time.

Employees aren’t linear.  Isn’t that fantastic?  Seriously, who wants to be around people who are predictable, bland and one-dimensional?  Is that who YOU want to be as an HR practitioner or consultant?  Would HR be better if people conveniently fit our lives like a form to be completed?  I don’t think so.

What if you did have a system that would help you describe working with employees?  What if you had three simple words that could change your perspective towards people each and every day you went to work?

My son is a senior in high school and he just started his first job.  He is making smoothies and he’s geeked about it !!  He has a uniform to wear, of course, which is intriguing because he’s a bit of a non-conformist like his dad.  However, when he saw the message of the uniform, he put it on willingly.  Why ?? Take a look.

Remember . . . he makes smoothies.  When customers come to his store and see the crew decked out in these shirts, how do you think they feel?  Even if you had been experiencing a rough day, I think you’d be getting something if it revived, recharged and rebuilt you.

Now, think if you approached HR using these three R’s. If you went into work every day saying to yourself, “I’m going to revive all of those around me !!”  Think of the energy you’d bring to your role.  You’d never think about being burnt out in dealing with people because now you were going to take the time and focus to revive things.

How would your day go if you knew that you were recharged yourself and you had the chance to recharge others?  I tell you it would be awesome.  Knowing that what you did brought things to life would make HR a profession that people would be asking to join !!

Finally, if you looked at rebuilding people and lifting them up on a daily basis, I bet that you would welcome the chance to work with employees.  How would people appear to you if you knew your efforts would make them better, more productive and valued?

So, there you have it.  The three R’s don’t make people less challenging or unique, but they do give you a “structure” to work with employees. The key to remember in all of this is that HR is about people.  As a person yourself, take these three R’s to heart and see how much you, and your employees, enjoy who you are and what you do !!

Go Against the Flow !!

This weekend I had to get my HR Nerd on and go see The Hobbit: Battle of the Five Armies. It was phenomenal and you should absolutely see it in the theater for the best experience.  You may not be a Middle-Earth/Lord of the Rings fan, but I think the movies did a great job capturing the essence of the books that I have read multiple times.

In the final Hobbit, the main character, Bilbo Baggins, is in an uncomfortable predicament because he has the key to make everything “right,” but he keeps the treasured jewel that the King wants to himself.  Now, don’t panic.  This isn’t an in-depth review filled with a myriad of fantasy terms and characters.

During a key scene in the movie, Bilbo stands up against Thorin, the King, and tells him that the reason there is conflict is because of the King’s behavior. This was not a popular stance to take in the least.  In fact, Thorin threatens to throw Bilbo over the castle wall to his death !!

individual goldfishIn HR we are in a unique position that others don’t share. We need to remember that we represent both management and employees.  Too often, it is perceived that we only represent management.  This perception is from employees who only see us take the side of senior management.  In many cases, companies only want us to represent management.  This is where you should go against the flow !!

Our role is to represent the Company.  That means that there may  be times where you will be like Bilbo and confront the “King.”  It’s not easy to be the person who stands up to management, and it doesn’t make you popular.  The key to deciding if you should make a stand is that your action is to make sure that the company is doing the right thing.

It’s an incredible position to be in by being able to represent both management and employees. It shouldn’t be daunting, but it usually is.  We fear that if we take a position that is contrary to the normal flow of things, it will damage our status within the company or we could even lose our jobs.  I’m not here to encourage you to take a stand regardless of your fear, but you should take a look at how management is treating HR.  If you aren’t able to have those tough conversations when they’re needed, then I contend that HR will be limited in its effectiveness.

As we wrap up another year, you have a chance to reflect and see if you are someone who goes with the flow, or if you are someone willing to go against it.  When I’ve had those tough conversations, I actually gained more access to the senior management.  They are looking for us to give them an objective viewpoint so that decisions can be made for the greater good of the company and also the situations you’re facing.

It’s not easy to be a contrarian, and it’s not something you have to do all the time.  Just be willing to step in when you need to.  It will be uncomfortable when you’re in the midst of tough conversations, but in the end you, and the company, will be better for it.

Being Heard !!

I just returned from #SHRM14 in Orlando.  This was the best experience I’ve personally had at a SHRM Annual Conference.  I got in a bit earlier than the masses because I was there as part of the Membership Advisory Council (MAC) of SHRM.  One of the facets of this role is that we meet with the SHRM Board of Directors as well as the board of the SHRM Foundation.

Our job is to share the feedback, concerns, ideas and pulse of the SHRM Members.  It’s really an extremely cool volunteer position to hold because it’s like practicing HR for your Association.  We listen to our members and then share with Senior Leaders directly.

I knew that we’d have this opportunity and the other four great ladies I serve with had met with the Boards last year.  There was some anxiety because I wasn’t sure what to expect.  I’m a huge believer in experiential learning and this was going to be a great experience.

What I found was not only reassuring, but gave me confidence in an organization that I sincerely believe in because we were heard !!  When we met with both bodies they listened to what the SHRM members had shared with us, especially about the new SHRM Certification.  The feedback we shared was candid, emotional and forthright.  It was even described as “unvarnished.”

HR Business Case StepsThere was a key distinction about how we approached this opportunity.  You see, we made the business case for the feedback and broke it into the areas that fit all of the comments we received.  I happened to go to a session led by Jennifer McClure later during the actual conference where she shared the steps to consider when making an HR business case to Senior Management.  It looks like we followed the steps well because we gave recommendations for the Board to consider around the next steps of the SHRM Certification evolution.

I want to clear something up that I heard at the Conference as well.  I understand that people may not feel the SHRM Board hears people, but I know that not to be true.  This is, and will continue to be, a highly emotional issue.  The Board Members heard that directly and when we discussed the issue, it was on both a tangible and strategic level.

In the end, we took the first step.

I truly think that is how this work should continue.  People are demanding absolutes which is too narrow of an approach.  Details need to come – and they will.  Communication needs to be better and consistent – and it will be.  People need to stay engaged in the process as it rolls out – and they will.

You have to know that I am not someone who is trying to only tout SHRM.  This situation allowed the MAC to practice HR.  We listened to our constituents and then brought that data to our leaders wrapped in potential solutions and recommendations.  We acted as a bridge to not only bring things together, but to move them forward.

For those that know me, I am one of the most fiercely passionate HR pros you’ll encounter.  The great folks I serve with are also fiercely passionate business people.  We always yearn to be heard and taken seriously as HR professionals.  I can tell you that it happens because we experienced it firsthand.

I’m geeked about the level of involvement I experienced and also in working with the leadership of SHRM while being connected to its volunteers.  We have hit some bumps and shed some tears.  We have raised our voices . . . and we are being heard !!
